تأثیر رهبری اصیل درک‌ شده بر بدبینی سازمانی و توانمندسازی ساختاری

چکیده

بدبینی سازمانی از رفتارهای سازمانی منفی منبعث از در دست نداشتن اطلاعات لازم در سازمان است. رهبری اصیل از رویکردهای رهبری اخلاقی است که منجر به بهبود توانمندی کارکنان و کاهش دیدگاه­های مخرب سازمانی می­شود. هدف از انجام پژوهش حاضر، سنجش تأثیر رهبری اصیل درک ­شده  بر بدبینی سازمانی با میانجی­گری توانمندسازی ساختاری در کارکنان شرکت پارس حیان است. پژوهش از نوع توصیفی­ – پیمایشی و جامعه آن، کارکنان شرکت پارس حیان در شعب سراسر کشور، با حجم نمونه برآورد شده 200 نفر است. ابزار گردآوری داده‌ها پرسشنامه بوده که پایایی آن به روش آلفای کرونباخ و پایایی مرکب و روایی آن به روش روایی محتوا و روایی هم­گرا و واگرا تأیید شد. برای تجزیه و تحلیل داده‌ها، از روش مدل­سازی معادلات ساختاری با رویکرد حداقل مربعات جزئی و نرم­افزار Smart PLS استفاده شده است. مطابق یافته­های پژوهش رهبری اصیل بر توانمندسازی ساختاری و بدبینی سازمانی و توانمندسازی ساختاری نیز بر بدبینی سازمانی تأثیرمعناداری دارد. همچنین نقش میانجی توانمندسازی ساختاری در تأثیر رهبری اصیل درک شده بر بدبینی سازمانی مورد تأیید قرار گرفت. لذا با ارتقاء توانمندسازی ساختاری و رهبری اصیل درک شده، میزان بدبینی سازمانی در شرکت پارس حیان کاهش پیدا می­‌کند.

چکیده [English]

Organizational cynicism is one of the negative organizational behaviors that results from not having the necessary information in the organization. Organizational leaders play an important role in clarifying information and staff empowerment. Authentic leadership is one of the ethical leadership approaches that leads to improved employee empowerment and reduced organizational maladaptive perspectives. The purpose of this study was to evaluate the impact of perceived authentic leadership on organizational cynicism by mediating structural empowerment in Pars Hayan employees. The research is descriptive-survey and the statistical population includes all the employees of Pars Hayan branch across the country with an estimated sample size of 200 people. Data were collected using a questionnaire whose reliability was confirmed by Cronbach's alpha and composite reliability and its validity was confirmed by content validity and convergent and divergent validity. Structural equation modeling with partial least squares approach was used for data analysis by Smart PLS software. According to the study sample, the findings of the study showed that . Authentic leadership had a significant effect on structural empowerment and organizational cynicism, and structural empowerment had a significant effect on organizational cynicism. The mediating role of structural empowerment on the impact of perceived authentic leadership on organizational cynicism was also confirmed. In fact, it can be said that by promoting perceived structural empowerment and authentic leadership, the level of organizational cynicism in Pars Hayan Company decreases.
