تبیین الگوی رهبری راهبردی برای ارتقای سطح عملکرد کارکنان

چکیده

با توجه به تأثیر مستقیم نحوه عملکرد کارکنان بر میزان دسترسی به اهداف سازمانی، بررسی عوامل تأثیرگذار بر عملکرد کارکنان ازجمله ضروریات سازمان‌ها است. نقش رهبر سازمان همواره به‌عنوان یکی از عوامل تأثیرگذار بر کارکنان و گرایش‌های شغلی آن‌ها مطرح بوده و سبک‌های مختلف رهبری در این زمینه مورد مطالعه قرار گرفته‌اند. در این مقاله به بررسی تأثیر رهبری راهبردی به‌عنوان یک سبک رهبری بر روی توانمندسازی، تعهد عاطفی و عملکرد شغلی کارکنان هیئت‌علمی و غیر هیئت‌علمی دانشگاه گیلان پرداختیم. با توجه به حجم جامعه و روش نمونه‌گیری، تعداد 160 نفر از کارکنان دانشگاه گیلان به‌عنوان نمونه در نظر گرفته شد. سپس فرضیه‌های تحقیق با استفاده از تحلیل عاملی تأییدی و به کمک نرم‌افزار AMOS مورد بررسی قرار گرفت. با بررسی نتایج حاصل از تحلیل فرضیه‌ها مشخص شد که رهبری راهبردی بر توانمندسازی و عملکرد شغلی به‌طور مثبتی تأثیرگذار است. همچنین توانمندسازی و تعهد عاطفی نیز بر عملکرد شغلی تأثیر مثبت دارند؛ اما در پژوهش حاضر تأثیرگذاری رهبری راهبردی بر تعهد عاطفی مورد تأیید قرار نگرفت.

چکیده [English]

Due to the direct effect of employees' performance on the goal attainment of organizations, it's very crucial to investigate the factors that affect employees' performance. Role of leaders always has been discussed as one of the most influential factors on employees and their job attitudes and different leadership styles have been studied in this context. This paper investigates the role of strategic leadership, as a leadership style on employee empowerment, affective commitment and job performance of University of Guilan's employees. We investigated 160 employees and found that strategic leadership has a positive impact on both empowerment and job performance as well job empowerment and affective commitment have positive impacts on job performance. The effect of strategic leadership on affective commitment is not supported.
